Vizyoner Liderliğin Kariyer Tatmini ve Dile Getirme Davranışına Etkisinde Örgütsel Bağlılığın Aracı Rolü: Sağlık Çalışanları Üzerine Bir Araştırma

Öz:
Ankara’da sağlık sektöründe gerçekleştirilen bu çalışmada temel olarak vizyoner liderlik, örgütsel bağlılık, kariyer tatmini ve dile getirme davranışı ilişkilerini saptamak amaçlanmıştır. Sashkin (1996) tarafından geliştirilen ve 25 ifadeden oluşan Vizyoner Liderlik Ölçeği; Meyer, Allen ve Smith (1993) tarafından geliştirilen Wasti (2000) tarafından Türkçe uyarlaması yapılan, 18 ifadeden oluşan Örgütsel Bağlılık Ölçeği; Greenhaus vd. (1990) tarafından geliştirilen ve 5 ifadeden oluşan Kariyer Tatmini Ölçeği ve Van Dyne ve LePine (1998) tarafından geliştirilen ve toplam 6 ifadeden oluşan Dile Getirme Davranışı Ölçeği kullanılmıştır. Veriler bir vakıf üniversitesinin ana hastanesinde görev yapan 387 sağlık çalışanına yönelik olarak 2022 yılı Ekim-Kasım döneminde elden ve e-mail yoluyla dağıtılarak toplanmıştır. Çalışmada öncelikle geçerlilik ve güvenilirlik analizleri yapılmış, daha sonra elde edilen bulgulardan hareketle yapılan korelasyon analizi sonucunda vizyoner liderlik, örgütsel bağlılık, kariyer tatmini ve dile getirme davranışı arasında pozitif yönlü anlamlı ilişki bulunduğu tespit edilmiştir. Regresyon analizi bulgularına göre vizyoner liderlik ve örgütsel bağlılığın kariyer tatmini ve dile getirme davranışı üzerinde anlamlı etkisinin olduğu tespit edilmiştir. Öte yandan hiyerarşik regresyon sonucu elde edilen araştırma bulguları, incelenen hastane işletmesinde vizyoner liderliğin kariyer tatmini ve dile getirme davranışına etkisinde örgütsel bağlılığın kısmi aracılık rolünün bulunduğunu göstermektedir.

The Mediating Role of Organizational Commitment in the Visionary Leadership’s Effect on Career Satisfaction and Voice Behavior: A Research on Health Employees

Öz:
In this study, which was carried out in the health sector in Ankara, it was basically aimed to determine the relationships between visionary leadership, organizational commitment, career satisfaction and speaking behavior. Visionary Leadership Scale developed by Sashkin (1996) and consisting of 25 statements; Organizational Commitment Scale consisting of 18 statements, developed by Meyer, Allen and Smith (1993) and adapted into Turkish by Wasti (2000); Greenhaus et al. (1990) Career Satisfaction Scale consisting of 5 statements and the Voice Behavior Scale developed by Van Dyne and LePine (1998) consisting of 6 statements were used. The data were collected from 387 health workers working in main hospital of a foundation university in October-November 2022 by hand and e-mail. First of all, validity and reliability analyzes were made, and then, as a result of correlation analysis that there is a positive significant relationship between all variables. As a result of regression analysis, visionary leadership and organizational commitment have a significant effect on career satisfaction, and voice behavior. The findings obtained as a result of hierarchical regression show that organizational commitment has a partial mediation effect on the effect of visionary leadership on career satisfaction and expressing behavior in the examined hospital.
