ÖRGÜTSEL DEĞİŞİM SIRASINDA ORTAYA ÇIKAN PSİKOLOJİK SÖZLEŞME İHLALİNİN İŞ TATMİNİ VE ÖRGÜTSEL BAĞLILIK ÜZERİNDEKİ ETKİSİ VE OTANTİK LİDERLİĞİN ROLÜ ÜZERİNE KURAMSAL BİR ÇALIŞMA

Öz:
Günümüzde, örgütlerin çevresinde gerçekleşen değişimler örgütleri de değişmeye zorlamakta,değişime ayak uyduramayanlar rekabette geride kalmaktadır. Örgütsel değişim uygulamalarınabaşvuran örgütlerin çalışanları ise bu değişiklikleri her zaman olumlu algılamamakta ve örgütlearalarındaki psikolojik sözleşmenin ihlal edildiğini düşünmektedirler. Dolayısıyla, iş görenlerolumsuz duygulara kapılmakta, tutum ve davranışlarında da olumsuz yönde değişimler olmaktadır.Bunun sonucunda ise gerek örgüt gerekse çalışan açısından olumsuz sonuçlar elde edilmektedir. Bunedenle, örgütsel değişim süreçlerinin çalışanlarla uyum içinde yönetilmesi amacıyla olasısorunların tanımlanmasında ve mümkün olan en alt seviyeye indirilebilmesinde rol oynayabilecekdeğişkenler araştırılmıştır. Yapılan literatür taramasında psikolojik sözleşme ihlali konusundaotantik liderliğin rolünü içeren az sayıda akademik çalışma bulunması nedeniyle bir boşluk tespitedilmiş ve bu yönde bir kuramsal bir model oluşturulmuştur. Öngörülen modelde örgütsel değişiminpsikolojik sözleşme ihlali üzerinde pozitif bir etkisi olacağı, psikolojik sözleşme ihlalinin ise iştatmini ve örgütsel bağlılık üzerinde negatif bir etkisi olacağı ileri sürülmüştür. Otantik liderliğin isepsikolojik sözleşme ihlali ile iş tatmini ve örgütsel bağlılık arasındaki ilişkilerde düzenleyicideğişken rolü üstlenerek bu ilişkilerin gücünü azaltması beklenmektedir. Son olarak, çalışmanınsonuçları, kısıtları ve bundan sonraki çalışmalarda araştırılabilecek konular sunulmuştur.

Öz:
Nowadays, the changes that take place around the organizations force them to change, and those who cannot keep up with the change are outperformed. Employees of organizations applying organizational change practices do not always perceive these changes positively and experience a breach of their psychological contract. Therefore, employees feel negative emotions and negative changes are observed in their attitudes and behaviors. Consequently, both the organization and the employee have negative outcomes. Hence, in order to manage organizational change processes in harmony with employees, variables that can play a role in identifying possible problems and minimizing them are investigated. In the literature review, a gap has been identified due to the scarcity of academic studies involving the role of authentic leadership in the context of psychological contract breach and a theoretical model has been developed accordingly. The conceptual model posits that organizational change will have a positive effect on psychological contract breach, which subsequently will have a negative effect on job satisfaction and organizational commitment. Authentic leadership is expected to reduce the power of these relationships by playing a moderator role in the relationships among psychological contract breach, job satisfaction and organizational commitment. Finally, conclusions, limitations, and suggestions for future research are presented.
