İşyeri Arkadaşlığının Prososyal Kural İhlali Davranışı Üzerindeki Etkisinde Affetme İkliminin Rolü

Öz:
Prososyal kural ihlali, işgörenler tarafından biçimsel rol tanımlarının ötesinde sergilenen ve örgütsel amaçlara fayda sağlaması durumunda yapıcı ve olumlu olarak değerlendirilen bir davranış türüdür. Literatürde işgörenlerin prososyal kural ihlali davranışı sergilemeleri üzerinde örgütsel faktörlerin etkili olacağı sürülmektedir. Bu çalışmada, prososyal kural ihlali davranışını etkileyen örgütsel faktörler bağlamında affetme ikliminin ve işyeri arkadaşlığının rolü ele alınmaktadır. Bu doğrultuda, araştırmanın amacı işyeri arkadaşlığının prososyal kural ihlali davranışı üzerindeki etkisinde affetme ikliminin aracılık rolünün belirlenmesidir. Araştırma amacı kapsamında Çanakkale ve Bursa illerinde faaliyet gösteren 4 ve 5 yıldızlı on adet otel işletmesinden kolayda örnekleme yöntemi ile belirlen 175 katılımcıya anket uygulanmıştır. Elde edilen veriler keşfedici ve doğrulayıcı faktör analizleri ile değerlendirilmiş, hipotezlerin test edilmesinde yapısal eşitlik modelinden yararlanılmıştır. Araştırma bulguları, işyeri arkadaşlığının prososyal kural ihlali davranışını etkilemediğini ancak affetme ikliminin prososyal kural ihlali davranışının boyutu olan iş arkadaşına yardım etme boyutunu olumlu yönde etkilediğini göstermektedir. Bununla birlikte, affetme ikliminin işyeri arkadaşlığı ile iş arkadaşına yardım etme ilişkisinde tam aracılık rolüne sahip olduğu görülmektedir.

The Effects of Workplace Friendship on Prosocial Rule Breaking Behavior: Role of Forgiveness Climate

Öz:
Prosocial rule breaking refers to the behavior which exhibit beyond the role requirements of employees and considered as the positive and constructive as it provides benefit to the organizational goals. In literature, it is suggested that some organizational factors are the precursors of the prosocial rule breaking behavior. In this context, the purpose of this study is to determine the effect of workplace friendship on prosocial rule breaking behavior and the mediating role of forgiveness climate. Within the scope of the research, data has been collected via survey method from the 175 employees who are working in four and five star hotel establishment located in Çanakkale and Bursa provinces. The obtained data were evaluated by exploratory and confirmatory factor analysis and structural equation modelling were used by the hypotheses test. Based on the findings, it is observed that the workplace friendship has no positive and significant effect on the dimension of prosocial rule breaking behavior but forgiveness climate has a positive and significant effecto on prosocial role breaking behavior dimension which is called as helping co-worker. However, forgiveness climate has a full mediator role between the relationship workplace friendship and helping co-worker.
